ICICI Bank Limited Operations Management ICICI bank Ltd is largest private sector bank in India. ICICI bank offers large range of financial product and services. Retail banking section of ICICI bank is departmentalised into three units namely branch banking, sales and operations. Regional processing centre (RPC) under operations unit is responsible for processing and implementation of products and services offered by bank for allocated geographical region. With huge customer base and large number of services offered, operations unit has to frequently face fluctuation in processing volume. As banks are dealing with huge amount of transactions under regulated environment the capacity management need to be implemented carefully while maintaining required quality standards. The essay is focused on retail liability operations unit of ICICI bank. The purpose of this essay is to critically analyse the ICICI banks approach for managing its capacity and coping with fluctuating volume or rather fluctuating demand with same quality. EXECUTIVE SUMMARY: ICICI Bank has been introduced and the sphere of analysis has been confined to retail liability section of operations unit. Overview of process at operations unit is defined by using Slacks (2009) model of Input-Transformation-Output. Capacity and demand for Regional processing centre is explained. Capacity management methods suggested by scholars are explained and the existing situation at bank is analysed in light of literature. Quality issues related to fluctuation in demand and capacity has been raised and implementation of coping strategies at bank has been explained. Finally recommendations are given to manage capacity of RPC for high demand and suggestions are given to maintain quality under fluctuating demand and capacity. It is concluded that capacity management can affect the quality of service provided to customer under high demand and how capacity planning supported by demand forecast can help to address the issue of demand capacity match while maintaining quality of service provided PROCESS DESCRIPTION: As per (Slack et al, 2009), under Input-Transformation-Output model branches and sales unit provide input to regional processing centre(operations unit) in the form of customer service request and processing request of financial product sold to customer. Now these inputs are processed at RPC and output is in the form of service provided to customers. For example account opening forms, term deposit request and negotiable instruments etc. processed at RPC provides the services and facility provided by bank to customer. Though operations unit at ICICI bank is not generating business directly but efficient working of this unit ensures customer satisfaction, compliance with central bank regulations and prevention of frauds CAPACITY AND DEMAND: Facet of Operations at ICICI Bank According to Hill (2005) capacity of operations unit at ICICI bank can be explained as resources to process customer request in limited time frame and desired quality. The resources at RPC are combination of staff, systems and facility required to produce desired output. For example number of negotiable instruments processed per day with given resources is the capacity of payment and settlement department of RPC. Demand is the requirements of the customers to avail the service and products offered by bank. Now, when it is clear that capacity has time dimension the variation in output is affected by all input elements to the RPC. So the variety of products and service packages offered by bank give rise to variations in the input and demand placed on the operations unit. Another aspect of the equation is to know about demand and its duration. This in turn is enclosed in a knowledge of the volume, variety, and variation in demand and in the nature of that demand (Armistead et al, 1991). As per Slack et. al (2009) ICICI bank need to know its capacity to meet demand. If capacity is low bank will not be able to meet the demand resulting into customer dissatisfaction and if capacity is more that demand bank is paying for extra capacity. ICICI bank has a well defined method to calculate the capacity of RPC (operations unit) as well as individual staff at RPC. Bank use the method of productivity calculation to identify the capacity to meet demand generated. Processing of services at RPC is further divided into department and formed the teams to perform specific task such as payments and settlement departments, account opening team, risk containment unit, transaction team. Overall task of the team is further divided into series of small tasks, which is formalised and same for all RPCs. After collating the inputs taken from line staff and team leads from all RPCs bank has prepared extensive list of all the task performed at RPC and the average time required to complete part icular task. Time requires to complete a particular task is termed as Hot time. Productivity of the individual staff is calculated as per formula: Productivity = Hot time Volume handled Summation of productivity of each employee in RPC is the productivity of RPC. It is used as means to calculate capacity of RPC to handle demand generated. Capacity of RPC will never be constant even if demand is constant. The fluctuation of demand on hourly to daily basis may be such that it can be difficult to meet demand. At ICICI bank clearing of high level negotiable instrument has to be done in small time window of four hours from opening hours of bank. For such small time frame, with fluctuation of volume it can be difficult to handle demand with existing capacity. The ability to change capacity to cope with changes in demand raises questions of the flexibility of the capacity (Slack et al, 2009). The interesting part is to find out that how an individual can increase its capacity. It can be by working hard, putting extra hours. But, as RPC is dealing with financial transaction worth Rs 150 million on daily basis standard of quality is necessary to be maintained to avoid wrong credits and compliance with regulation guideline. To cope with the fluctuation of capacity, the idea of effective and potential capacity is useful (Lockyer et al.,1988). Effective capacity is the capacity which is available to the manager, whereas potential capacity is the capacities which can be used if manage can provide additional arrangements to increase capacity. Both are short term decisions and pertain to the team and individual level rather than to the organisation as a whole. Long term increases or decreases in capacity such as opening of new RPC and it will have impact on whole branch network under that RPC. DEMAND FORECAST: According to Slack et al (2010) understanding of demand and capacity fluctuation is necessary to plan for future events, else it is only to react. For capacity planning forecast is a valuable input. Demand forecasting can be long term and short term. Demand can either be predictable or unpredictable. At ICICI bank short term forecasting for operations activity is done by respective team at RPC. Unpredictable variation in demand at RPC needs to be address with well planed capacity management scheme to fulfil the gap between demand and capacity. Short term forecast is used to plan the allocation of resources to meet the expected surge in demand. Short term variation in demand at banks is mostly predictable though not with exact figures but a fair assumption of demand can be made by evaluating historical data and trends as well as prevailing market situation. Volume can be used as statement of the trend in demand over a period of time. Long term forecast of demand is based on different standard forecast models. These forecast models are based on different set of assumption (Hill, 2005). Apart from these assumptions there are few more factors such as macroeconomic factors, planning to use new technology etc. Forecast can never be accurate all the times .Over estimation of demand in forecast can lead to unnecessary expenditure on increasing capacity (Slack et al, 2009)). At ICICI bank long term estimation of demand is done at centralised unit keeping in mind the implementation of new technology, expected market share, change in regulation by central bank (Reserve bank of India) and quality of service offered by competitors etc. CAPACITY MANAGEMENT: Capacity management is concerned with the matching of the capacity of the operating system and the demand placed on that system. (Wild, pg304, 2002). Capacity management is the way to balance demand from customers and the capacity of the RPC to meet the demand. Capacity management gives high emphasis on understanding the nature of demand by forecasting and on managing capacity to meet demand (Lovelock, 1984). Demand capacity mismatch is the issue which operations unit at bank has to handle frequently. According to Slack et al (2009) there are three plans available to tackle the issue of demand capacity mismatch, most of the organisations will use mixture of all the plans according to requirement of business. The plans are: Level capacity plan Chase demand plan Manage demand plan Level capacity plan: In the level capacity plan capacity remains same throughout the planning period even if demand forecast is fluctuating (Slack et al, 2009). In case of ICICI bank if capacity level is maintained uniform and if demand is high quite high from base level capacity. Bank will not be able to fulfil the service level promised to customer. In case of low demand bank will end up paying extra for underutilised resources. ICICI bank cannot afford level capacity plan, as opportunity cost for bank for not fulfilling demand may lead to breach of central bank regulations. Chase demand plan: Chase demand plans try to match the capacity with change in demand. This plan can be reactive as well as proactive. If fluctuation in demand is unpredictable then change in capacity will be the reactive measure to match the demand. Chase will be proactive or well planned if fluctuation in demand can be predicted. Level of capacity can be controlled by changing the extent of resources by: Sharing of capacity between different departments at RPC. At ICICI bank, increase in volume at one department is handled by sharing the responsibility with members of other department handling comparatively low volume. This arrangement is suggested to be most efficient by Slack et al (2010). Using vendor support for less critical service: complying with banking regulation. At times of high volume at payments and settlement department activity like data entry of negotiable instrument and image capturing and encoding can be given to existing vendors in market. As banking is highly regulated sector, critical activities like credit and debit verification cannot be outsourced and it has to be done by bank official above certain specified grade. Shifts planned to cater peak volume of the day Working hours at ICICI bank is 12 hours, whereas working hour for each employee are nine hours. Each department at RPC has different peak time. For example payments and settlement department has peak volume at two different time first at around 10A.M. when high value cheques are verified and sent for clearing at around 11 A.M and another at around 3 P.M when all negotiable instrument collected during the day are verified. Two shifts are so arranged that each member of team is present at office to handle both peak hour volumes. Changing output rate. To increase output by expecting each staff at RPC to be more productive by working fast than his normal speed. This approach can be used as temporary measure. Prolong use of this method will deteriorate the quality of work and create dissatisfaction among staff (Slack et al, 2009) The solution suggested above for managing demand- capacity gap is used at ICICI bank, but sharing of work with resources in other department can be possible if resources in other team are well trained to work in any department. Guideline given by central bank need to be updated to all employees in all departments at RPC to make sure about that employee comply with regulation and adhere to quality standard. The purpose of chase demand plan is to maintain capacity closely in line with effective capacity thereby trying to attain maximum efficiency and service quality. Manage demand Plan According to Slack et al,(2009)demand management plan is used to change the pattern of demand to match it with available effective capacity. This method is used at ICICI bank for activity in which time frame is not a limiting factor for example request for term deposit can be processed on later date by providing value dated credit. QUALITY ASPECT: According to Slack et al,(2009), quality needs to be understood from customers perspective because it is defined by customers expectations. At bank quality of processing is understood from customers point of view as well as from regulatory authoritys point of view. Managers use capacity management as a tool to minimise the trade-off between capacity to meet demand and quality of service offered. Quality of service, quality of processing and resource capacity are important in the tactic perspective as they interrupt the ability of the bank to attain its competitive tactic described by a combination of added value and price (Bowman 1990).The importance of either quality or efficiency will to a large extent is driven by the competitive position of the Bank. If competitive advantage is gained by providing quality of service provided at comparatively high price then there will be more propensities to indulge in redundancy of capacity at times. If the bank is competing more on price then to increase capacity then is more likely that quality will take backseat. However with increasing expectations of customer for quality services ICICI bank is forced to maintain quality of service at lower prices in times of economic slowdown where bank need to maintain reputation. The crucial dimensions are those which win customers or those which if deteriorate may cause into loss of customers (Armistead 1991). ICICI bank was not able to take care of this factor at the time to highest growth at that point bank was handling very high volume hence with mentality to manage higher demand with existing capacity back actually neglected the quality aspect of services offered. Bank soon realised that it is losing customers more than creating new customers. In 2009 ICICI bank followed the policy to reconciliation by not going for aggressively to increase market share but rather focused on increase operations excellence and cost cutting, Bank actually used capacity management techniques for cost cutting. To increase the quality standards at bank RPCs has introduced memo system in which each error will be recorded in detail with proper root cause analysis and particular number of memo will lead to termination of employee. IMPLEMENTATION OF COPING STRATERGY: As the understanding of capacity management increased among service operations managers they started to balance capacity with demand. At ICICI bank operations manager started to work on capacity near breakeven point and this is the capacity where things start to go wrong. Drop in quality is observed when operating near breakeven point. We need a coping strategy which can be applicable on the short term inability to match effective with capacity and demand. As a sign to develop a coping strategy it is necessary that RPC should find its own combination of the chase and level plan by: Improving its capability to forecast Quality target should be well described and monitored Setting clear capacity target for team and fluctuating productivity target for individual employee To understand critical and hygiene dimensions of its quality (Armistead and Clark, 1991) To understand the possible failure points in operations unit (Armistead and Clark, 1991) To cope with demand capacity mismatch there are number of actions possible in the few coping cases: Chasing demand plan with High Demand In this scenario capacity is chasing demand and demand is high. With frequent extended working hours for staff at bank to meet demand it is highly probable that staff will commit error. Risk here is that quality of the service provided to customer will go down. Whereas staff frequently working under such condition will fell stressed and may quit job which is not good for employer as money and time has been invested to train the employee. To improve situation we can make extensive plan to tackle situation of fluctuating high demand by identifying particular dates on which high demand is certain and allocating resources to concerned team accordingly. Chasing demand plan with Low Demand It is scenario when demand is low and as capacity is chasing demand capacity will also be reduced. Since banking regulation in India does not allow part time workers in bank hence each resource is full time staff. As capacity for particular task has been reduced with decrease in demand targets are at risk. The possible actions are: Accept it as time to rest and recover, this will help staff to be stress free. Complete other tasks like cleaning and arrange maintenance of computer or cheque encoding machine. Finish the tasks which do not have time limit but necessary to be completed. Arrange interdepartmental training so that resources can be developed to support other department. Level demand plan with High Demand In this scenario it is not been possible to limit demand to match effective capacity. As capacity is fixed high demand will not be fully satisfied. In this case customer should be notified at time of receiving customer request that bank will not be able to process this request on time Level demand plan with Low Demand It is the scenario when it has not been possible to stimulate sufficient demand to match effective capacity. In this case bank should utilize the spare resources. Transfer of resources to other maintenance tasks. Complete the backlog generated from period when demand Is high. RECOMMENDATIONS: For Short term fluctuation in demand resources cannot be increased at RPC. As per Indian banking regulation banks are not permitted to recruit part time staff though they can outsource the activity of data entry and image capturing and encoding of negotiable instruments. The theoretical solution given for the situation of high demand under chasing capacity plan is to transferring resources typically between back office and front office. This solution is yet not applied by ICICI bank. Sales and branch banking unit are also part of bank, using these resources in times of high demand will be the optimum use of resources available within the bank. At time of low demand interdepartmental training can be organised within the RPC, one member of each team can be nurtured to be buffer resource that can fill the place in any team in times of high demand. The recommendations given will be helpful to fully utilise the resource capacity available within the bank. For quality maintenance issue it is suggested to conduct an audit on daily basis by taking few samples from all processed lots. As bank has started to issue memos to recorded errors, employees will try to avoid any negligence from their part as certain number of memos can result into termination of employee from job. CONCLUSION: ICICI bank has separate operations unit. So the volume handled by RPC (operations unit ) is quite high and the fluctuation in demand is also very high. The positive part is that RPC has many departments. The capacity of these departments can be utilized in case of surge in demand. Proper forecast for fluctuation in demand can be addressed by planning the capacity the pitching up the resources trained to tackle the volume surge of any department. Quality of the service will not be affected as bank is keeping an extra check by mean of concurrent audit and issuance of memo on error committed by employee will keep him vigilant while performing the task. Hence demand supply match can be obtained with maintained service quality is possible with proper capacity management.

Wuthering Heights: Sympathy With The Villain Essay -- essays research

Heathcliff, the main character in Wuthering Heights by Emily Bronte, has no heart. He is evil to the core - so savage that his lone purpose is to ruin others. Yet at the very moment at which the reader would be expected to feel the most antipathy towards the brute -after he has destroyed his wife, after he has degraded the life of a potentially great man, and after he has watched the death of his son occur with no care nor concern, the reader finds himself feeling strangely sympathetic towards this character. The answer to this oddity lies in the presentation of the character himself, which causes us to be more pitying of him than we otherwise might. Bronte’s describes the young boy, Heathcliff, as†dark, almost as if he came from the devil,† immediately spurring the reader to view the character as evil and immoral. His actions from thence forward largely tend to enhance this notion. From the very get go he hates Hindley, and although the feeling is mutual, Heathcliff certainly does his just portion of cruel deeds. In one incident Mr Earnshaw has given both Hindley and Heathcliff a colt. When Heathcliff’s colt goes lame, he threatens to blackmail Hindley if he does not trade with him. At a young age, he begins to plot revenge against Hindley. â€Å"I’m trying to settle how I shall pay Hindley back,† he says, â€Å"I don’t care how long I wait, if I can only do it at last. I hope he will not die before I do!† And in his adult years, we find him teaching Hindley’s son Hareton to swear desiring that the boy become just as foul as he. As the novel continues, Heathcliff devel ops another aversion. This time, to the man that married his lover, Edgar Linton. In one particular scene Edgar, Catherine, and Heathcliff are all involved in a passionate dispute. â€Å"I wish you the joy of a milk-blooded coward,† he says, â€Å"....I compliment you on your taste. And that is the slavering, shivering thing you preferred me too. I would not strike him with my fist, but I’d kick him with my foot and experience considerable satisfaction.† After the completion of this speech, Heathcliff proceeds to just as he had discussed. Later, to gain power of Edgar, Heathcliff elopes with Edgar’s sister, Isabella. Their marriage proves to be far from delightful, for Heathcliff has no love for Isabella. â€Å"Is Mr Heathcliff a man?† Isabella writes, â€Å"If so, is he mad? And if not, is he a devil?† Heathcliff’s com... ...ovel draws to a close, Heathcliff realizes the futility of his life, as it has been spent on that one task. â€Å"I get levers and mattocks to demolish the two houses (referring to Edgar’s and Hindley’s) and train myself to be capable of working like Hercules, and when everything is ready and in my power, I find the will to life a slate off either roof has vanished!...I could do it; and none would hinder me. But where is the use?...I have lost the faculty of enjoying their destruction, and I am too idle to destroy for nothing.† Upon realizing this, Heathcliff wills himself to die. Thus, despite Heathcliff’s immoral behavior and throughly evil actions, the book closes leaving the reader with a pitying disposition on the character’s behalf. After never being taught to love, being abused, losing ones love, and living for one thing only to later discover it’s futilty, one might ponder that Heathcliff couldn’t help but be how was. The circumstances were almost beyond his control. The passionate, violent environment of Wuthering Heights shaped him into the fiend that he was. And to read of that hellish existence is enough to impart a sympathetic sigh from even the most critical of readers.

How did this work reshape the art of the early 20th century? Pablo Picasso’s painting Les Demoiselles d’Avignon is a wonderful piece of art, and the style in which the picture is painted is very typical of Picasso. The artist completed the picture in the beginning of the previous century, in 1907, and used oil on canvas. Generally, Pablo Picasso is famous for unnaturally distorted figures in his paintings of that year, and Les Demoiselles d’Avignon is a great example.The picture is now hanging in the Museum of Modern Art in New York. Pablo Picasso hated discussing his art, yet once he spoke frankly about â€Å"Les Demoiselles d'Avignon,† his greatest painting and a touchstone of 20th-century art that is 100 years old this summer. On this occasion, Picasso did not address the subjects that tran sfix art historians — the origin of Cubism, the supplanting of old avant- gardes, and the impact of non-Western art. He cut through academic dissertations to offer one of his most heartfelt admissions about why he made art. He spoke of artworks as â€Å"weapons . . . gainst everything . . . against unknown, threatening spirits,† and he affirmed that â€Å"‘Les Demoiselles d'Avignon' . . . was my first exorcism painting — yes absolutely! † His encounters also return us to the idea of art as â€Å"exorcism. † When Picasso spoke about art being a weapon, he was specifically describing African â€Å"fetishes. † He called them defensive weapons: â€Å"They're tools. If we give spirits a form, we become independent. † In this sense, the splintered spaces and awesome creatures of â€Å"Les Demoiselles† vividly embody looming malevolent and seductive forces — and stop them in their tracks.Picasso's painting pushes us to th e edge of primal confrontation. It projects human savagery only to trap it in the painted crust. [Jacques Doucet] failed to offer the painting to the Louvre, and a few years after his death the 10-year-old Museum of Modern Art acquired not only a masterpiece but international stature as the leading museum of contemporary art when it purchased the painting in 1939. Since that date, â€Å"Les Demoiselles† has been almost continuously on public view (a current exhibition at the Museum of Modern Art, â€Å"Picasso's Demoiselles d'Avignon at 100,† is up through Aug. 7 and displays the painting with 11 related works). Yet only in the past few years have we had the chance to see it almost as it looked when it left Picasso's studio in 1924. In 2003-04, MoMA undertook a full-scale conservation effort and stripped the picture of layers of varnish that someone other than Picasso had applied. For generations, the varnish masked the physical texture and mass of Picasso's brushwork under an anodyne sheen. One art historian has even claimed that the hundreds of paintings and drawings produced during its six- month gestation constitute â€Å"a quantity of preparatory work unique not only in Picasso's career, but without parallel, for a single picture, in the entire history of art†.Certainly, it matches the work artists had traditionally put into history paintings and frescoes. Picasso knew he was doing something important, even revolutionary – but what? What struck Picasso about Af rican masks was the most obvious thing: that they disguise you, turn you into something else – an animal, a demon, a god. Modernism is an art that wears a mask. It does not say what it means; it is not a window but a wall. Picasso picked his subject matter precisely because it was a cliche: he wanted to show that originality in art does not lie in arrative, or morality, but in formal invention. This is why it's misguided to see Les Demoiselles d'Avignon as a painting â€Å"about† brothels, prostitutes or colonialism. The great, lamentable tragedy of 18th- and 19th-century art, compared with the brilliance of a Michelangelo, had been to lose sight of the act of creation. That's what Picasso blasts away. Modernism in the arts meant exactly this victory of form over content. That doesn't mean it is disconnected from the world. Les Demoiselles d'Avignon could not be more earthily, pungently affective – it is, after all, full of sex.It's a sexuality that bears no res emblance to that of, say, Klimt. Although it emerges from the same decadent milieu, it does things no artist of the fin- de-siecle had contemplated. In this painting Picasso anticipates the discoveries he made explicit in his cubist pictures: he all but obliterates the 500-year-old western tradition of perspective by flattening his flesh silhouettes in a space that goes nowhere. Picasso created hundreds of sketches and studies in preparation for the final work. It was painted in Paris during the summer of 1907. Demoiselle was revolutionary and controversial, and led to anger and disagreement amongst his closest associates and friends.Picasso long acknowledged the importance of Spanish art and Iberian sculpture as influences on the painting. Demoiselle is believed by critics to be influenced by African tribal masks and the art of Oceania, although Picasso denied the connection; many art historians remain skeptical about his denials. Several experts maintain that, at the very least, Picasso visited the Musee d'Ethnographie du Trocadero in the spring of 1907 where he saw and was unconsciously influenced by African and Tribal art several months before completing Demoiselles.Some critics argue that the painting was a reaction to Henri Matisse's Le bonheur de vivre and Blue Nude. Picasso drew each figure differently. The woman pulling the curtain on the far right has heavy paint application throughout. Her head is the most cubists of all five, featuring sharp geometric shapes . The cubist head of the crouching figure underwent at least two revisions from an Iberian figure to its current state. Much of the critical debate that has taken place over the years centers on attempting to account for this multiplicity of styles within the work.The dominant understanding for over five decades, espoused most notably by Alfred Barr, the first director of the Museum of Modern Art in New York City and organizer of major career retrospectives for the artist, has been that it can be interpreted as evidence of a transitional period in Picasso's art, an effort to connect his earlier work to Cubism, the style he would help invent and develop over the next five or six years.Since the late 18th century, artists had been re-evaluating the Renaissance's concept of pictorial space, created through the means of linear and atmospheric perspective, whereby a fixed spectator observed a cube of space in which the sense of depth was created by a geometric diminution of objects in sc ale and in clarity as, apparently, they receded into the distance.. For Picasso, this rendering of space was no longer valid because the â€Å"fixed spectator† no longer existed.Now the modern spectator had been transformed into someone who was in constant movement, forced to look at objects from several points of view. Picasso became obsessed with what he regarded as the anachronistic artistic rules governing the representation of three-dimensional form on a flat surface and with reconciling them with the new modern acceleration. Les Demoiselles d'Avignon represents a working out of this reconciliation. His solution was to paint five nude contorted women. Now let's examine why he would portray them in such a manner.If we examine the seated woman to our right, you'll notice that her face and arms are facing us but her torso, buttocks and extremities are turned away from us. In other words, Picasso lets us simultaneously glimpse at different aspects of this woman that a fixed viewer could not ordinarily do so. In other words, Picasso is trying to show us a composite of this woman from as many different points of view as possible so that we may experience her in her totality. Picasso does the very same thing to the woman standing to our left.If we examine her closely, we will notice that she is ambiguously portrayed. First of all, her face is depicted both laterally and frontally. She is posed like an ancient Egyptian form who looks to the side but whose eye looks directly to the front. Furthermore, if we inspect her body, we will discover something very odd. Her right side is depicted dorsally, whereas her left side is portrayed frontally. It's as if Picasso has twisted her body so that we may get a glimpse of as many aspects of her as possible.In other words, Picasso wants to show us this woman in her entirety. In rendering the new reality, Picasso also abandons harmonious bodily proportions. This, of course, was done on purpose since Picasso had been t rained at art school how to render the human figure through mathematical proportions. The woman located at the very center of the canvas is quite disproportionate, elongated as though she were a figure out of an El Greco painting. If we focus on her extremities, they seem to go on forever, as if her short-waisted torso was out of context with the rest of her body.And so it goes for the rest of the figures in the picture. Was there any precedent for doing such a thing? Picasso's Les Demoiselles is homage to Paul Cezanne's The Bathers. Not only do both works echo Cezanne's dictum of â€Å"the cone, the cylinder, and the sphere,† but both paintings distort the human body. However, whereas Cezanne distorts the women in The Bathers in order to bring the viewer into the pictorial plane and to balance the figures and structures within the painting, Picasso does so for a different purpose.Picasso distorts each of these women to show who is in power—that he can take control and mangle them—and that, in the final analysis, they still threaten him as human beings. But this distortion and use of pure geometrical shapes are not the only elements that Picasso borrows from Cezanne's work. Picasso limits his palette just as Cezanne does because both are concerned more with the rendering of form than with the use of color. To have used more colors than the blues, pinks, ochres, rusts, and grays that he employs would have been distracting.Furthermore, these colors are totally flat, as though to suggest that these women are linearly rendered, â€Å"constructed† rather than modeled. Les Demoiselles is also disturbing in the ghastly and violent way that the women's faces are portrayed. Georges Braque went so far as to say that â€Å"Picasso was drinking turpentine and spitting fire†. But these women appeared the way they do for very specific reasons. These women are, after all, prostitutes who are cold, calculating businesswomen who dabble in sex for a profit and who practice a â€Å"savage† profession.The three women on the left look as though they were made from stone, and, remember, the onlooker is a sexual voyeur who is experiencing sexual anxiety. There is nothing inviting about either of them. Their faces are derived from the pre-Roman Iberian bronzes that Picasso had seen in the Louvre and had been experimenting with since 1906. The two remaining women's faces are borrowed from African sculpture, a jarring juxtaposition. Perhaps one of the reasons why he did this is to suggest the dark, uncivilized nature of the â€Å"oldest† profession.Another reason is that these women represent a composite of the Spanish people, descended from native tribes the Iberian Peninsula, North Africa, and middle-eastern Jews. Furthermore, perhaps Picasso is even alluding to the final stages of syphilis, whereby the human face becomes a bulbous mask of thickened skin. But maybe Picasso’s interest in deforming their fac es is purely a formal one, a means of negating realism and embracing abstraction and distortion.Nevertheless, this plundering of African art was revolutionary in that Picasso uses it to shock the viewer through brutality and savagery. Painting was never to be the same. Originally Les Demoiselles was going to be an allegory of venereal disease entitled â€Å"The Wages of Sin. † In the study for the painting, Picasso sketched a sailor carousing in a brothel amongst prostitutes and a young medical student holding a skull, a symbol for mortality. But the subsequent painting is quite different from the original sketch: only the women appear.And these women are not the traditional nudes that viewers had become so accustomed to in the 1880's when Degas and Toulouse-Lautrec had begun to capture them in the moment of the â€Å"parade,† whereby prostitutes announced their wares and services to their clients. Nor are these women feminine and beautiful as Ingres’ Venus Anad yomene. Then who are these women in this brothel in Barcelona's Avignon Street and why do they appear the way they do? Perhaps the answers to these questions lie in Picasso's fear of women in general. Their flesh is not depicted as being soft and inviting but sharp and knifelike.In fact, their flesh suggests castration and fear of women. As Robert Hughes implies, â€Å"No painter put his anxiety about impotence and castration more plainly than Picasso did in Les Demoiselles, or projected it through a more violent dislocation of form. Even the melon that sweet and pulpy fruit, looks like a weapon†. But are there any other reasons why Picasso gives these women these shocking forms? Looked at in this way, it could be said that Les Demoiselles carries a message of filth and disease through its representation of these prostitutes, the crouching figure the most so.It is as if Picasso has deliberately mutated the figures as a way to express the rising cultural awareness and effects of venereal disease, which had become a major threat to prostitutes’ and their clients lives and each prostitute in the painting depicts a stage in the effects of sexual disease and decay. The whole painting gives an impression of uneasiness, because it breaks all the traditional rules of Art and also because it shows a disturbing scene that offers no sensuous interpretation; the Demoiselles are not pretty, they look barely human and some even interpret their distorted faces as the signs of illness.Pablo Picasso’s painting Les Demoiselles d’Avignon is a wonderful piece of art, and the style in which the picture is painted is very typical of Picasso. Differences in Worldview Exhibited by the Different Social Classes

Humans are social animals. They can not live alone in this world all by themselves. All humans need other humans in order to live their lives properly. They might be able to live without fulfilling their emotional desires etc but they can certainly not live without fulfilling certain material needs such as food. For example, even if a person manages to live without friends and family who fulfill emotional needs and needs of belongingness, he will not be able to live properly without the farmer who grows food or the barber who cuts his hair.Thus, humans live in large groups of people where different people perform different duties and make each other’s lives simpler, easier and better to live. If one person does something, he needs the other one to do something else and this way, they exchange the benefits of performing one task rather properly instead of doing many things in a haphazard manner. These groups of people are called societies. Societies are the basis of lifestyles and cultures (Fiona, 1997). However, this all is not that simple.Some humans in the societies are much better off than many others while, in contrast, some are way below the line. Some enjoy best opportunities of life while some don’t even have proper food to eat. Hence, there exists a whole system of social classes in which there are various blocks or sub-groups of people based upon various factors like income brackets, life styles, cultures, religions, nationalities and so on. (Crothers, 1996) Social Classes These social classes perform various different duties in the societies and have entirely different lifestyles and outlook of life.These classes live physically in the same world, but in actuality, their worlds are absolutely different. In fact, different is a very weak a word to describe how apart they are. The people belonging to these classes have entirely different world views and perceive the world totally differently depending on there life styles and circumstances . Although different types of societies are divided into various kinds of social classes, in its essence, there are three basic social classes based on the income levels that exist in almost every society (Fiona, 1997).These societies are (Crothers, 1996): †¢ Upper Class (The Elite) †¢ Middle Class (The Moderate) †¢ Lower Class (The Poor) These classes do not exist in isolation, but are intermingled. Moreover, it is more like a continuum, that is, transition classes like Upper-Middle Class exist as well. These are the class differences that advertisers should be aware of in targeting different classes of people. World Views Exhibited by Social Classes The perception of the world, by the social classes, varies widely.The rich people have no idea what poverty is and what is it like to earn living on a daily basis. The Upper Class or the Elite people sit at the executive positions giving orders to the working class (The Middle and Lower Classes). To the rich, the world i s heaven where they can whatever they want, whenever they want, however they want. They just wish for it and bingo! Generally they disregard the poor, as if it is their birth right to be rich. Whatever they do is right and they have they right to exploit everyone and everything below them.  (Summer, 2008)In contrast, the working class’s life revolves around work and is spent struggling balancing work and life. However, the life of middle class (generally the educated portion of the working class) is comparatively easier than that of the lower class (mostly uneducated or poorly educated). The middle class people live a comparatively moderate life when it comes to income and fulfillment of desires (Crothers, 2008). They perceive the world to be generally uncomfortable but not like hell.For them, there is misery, exploitation and tough luck in this world, but there is a ray of hope as well, since due to their education and experiences, they do have a chance to work hard and ju mp up to the upper class. Out of all classes, the lower class is the one which suffers the most in these and other dimensions. For them, there is very rarely a ray of hope of getting any better. To them, the world is like hell, full of miseries, poverty and exploitation (be it social, moral, political or any other exploitation) and life can never be good no matter how hard they try.(OCLC, 1971)ConclusionTherefore, I conclude, that although these social classes exist in the same world under the same sun, the perception that they have of this world is entirely different. The rich continue to exploit the poor while the poor keep on being exploited, living in disappointments, doing nothing about it. The rich has absolutely no idea what poor goes through, each and every single day while the poor has no clue to what it is like to be rich. (Summer, 2008)

This official policy gradually moved to Assimilation, where, in contrast, aboriginals were encouraged to blend into white society. The Life of Billie Holiday essays Billie Holiday, probably the singularly most popular jazz vocalist of all time, was plagued by tragedy her entire life. Her grandfather was one of 17 children of a black Virginia slave impregnated by the white Irish plantation owner. When born in Baltimore, MD, Billie's parents were only teenagers; her mother (Sally Fagan) the tender age of 13. Billie's real name was Eleanora Fagan. Shortly after birth, Billie's father (Clarence Holiday) ran off to go on tour and play guitar with Fletcher Henderson's band. Billie's mother often left her to be cared for by relatives. Billie's early relationship with immediate family was virtually non-existent. Billie essentially grew up alone, feeling unloved and gaining a lifelong inferiority complex that led to her taking great risks with her personal life and becoming self-destructive. At the age of 6, Billie was blamed for her grandmother's untimely death. At the age of ten, Billie was the victim of a violent rape. The future "Lady Day" first hea rd the music of Louis Armstrong and Bessie Smith on a Victrola at Alice Dean's, the Baltimore brothel where she ran errands and scrubbed floors as a young girl. In 1927, Billie moved to New York and became a prostitute herself for a span of three years. Inspired by the love of singing, she talked the manager of an obscure Harlem nightclub into letting her sing a few tunes with the house band. She made $57 dollars that night in tips. After being discovered by John Hammond, Eleanora Fagan assumed the stage name of Billie Holiday after her favorite film star Billie Dove, and the name stuck. In 193 3, Hammond organized her first recording session with Benny Goodman. Although these recordings were not all that successful, it was the start of her career. Two years later she was teamed with a pickup band led by a pianist named Teddy Wilson and the combination clicked. Definition of Fugitive Slave Act The Fugitive Slave Act, which became law as part of the Compromise of 1850, was one of the most controversial pieces of legislation in American history. It was not the first law to deal with fugitive slaves, but it was the most extreme, and its passage generated intense feelings on both sides of the issue of slavery. To supporters of slavery in the South, a tough law mandating the hunting, capture, and return of fugitive slaves was long overdue. Feeling in the South had been that northerners traditionally scoffed at the matter  of fugitive slaves and often encouraged their escape. In the North, the implementation of the law brought the injustice of slavery home, making the issue impossible to ignore. Enforcement of the law would mean anyone in the North could be complicit in the horrors of slavery. The Fugitive Slave Act helped inspire a a highly influential work of American literature, the novel Uncle Toms Cabin.  The book, which depicted how Americans of various regions dealt with the law, became extremely popular, as families would read it aloud in their homes. In the North, the novel brought difficult moral issues raised by the Fugitive Slave Act into the parlors of ordinary American families. Earlier Fugitive Slave Laws The 1850 Fugitive Slave Act was ultimately based on the U.S. Constitution. In Article IV, Section 2, the Constitution contained the following language (which was eventually eliminated by the ratification of the 13th Amendment): No Person held to Service or  Labour  in one State, under the Laws thereof, escaping into another, shall, in Consequence of any Law or Regulation therein, be discharged from such Service or  Labour, But shall be delivered up on Claim of the Party to whom such Service or  Labour  may be due. Though the drafters of the Constitution carefully avoided direct mention of slavery, that passage clearly meant that slaves who escaped into another state would not be free and would be returned. In some northern states where slavery was already on the way to being outlawed, there was a fear that free blacks would be seized and carried off into slavery. The governor of Pennsylvania asked President George Washington for clarification of the fugitive slave language in the Constitution, and Washington asked Congress to legislate upon the subject. The result was the Fugitive Slave Act of 1793. However, the new law was not what the growing anti-slavery movement in the North would have wanted. The slave states in the South were able to put together a unified front in Congress, and obtained a law that provided a legal structure by which fugitive slaves would be returned to their owners. Yet the 1793 law proved to be weak. It was not widely enforced, partly because slave owners would have to bear the costs of having escaped slaves captured and returned. The Compromise of 1850 The need for a stronger law dealing with fugitive slaves became a steady demand of the slave state politicians in the South, especially in the 1840s, as the abolitionist movement gained momentum in the North. When new legislation concerning slavery became necessary when the United States gained new territory following the Mexican War, the issue of fugitive slaves came up. The combination of bills which became known as the Compromise of 1850  was intended to calm tensions over slavery, and it did essentially delay the Civil War by a decade. But one of its provisions was the new Fugitive Slave Law, which created a whole new set of problems. The new law was fairly complex, consisting of ten sections that laid out the terms by which escaped slaves could be pursued in the free states. The law essentially established that fugitive slaves were still subject to the laws of the state from which they had fled. The law also created a legal structure to oversee the capture and return of fugitive slaves. Prior to the 1850 law, a slave could be sent back to slavery by the order of a federal judge. But as federal judges were not common, it made the law hard to enforce. The new law created commissioners who would get to decide whether a fugitive slave captured on free soil would be returned to slavery. The commissioners were seen as essentially corrupt, as they would be paid a fee of $5.00 if they declared a fugitive free or $10.00 if they decided the person had to be returned to the slave states. Outrage As the federal government was now putting financial resources into the capture of slaves, many in the North saw the new law as essentially immoral. And the apparent corruption built into the law also raised the reasonable fear that free blacks in the North would be seized, accused of being fugitive slaves, and sent to slave states where they had never lived. The 1850 law, instead of reducing tensions over slavery, actually inflamed them. The author Harriet Beecher Stowe was inspired by the law to write Uncle Toms Cabin. In her landmark novel, the action does not only take place in the slave states, but also in the North, where the horrors of slavery were beginning to intrude. Resistance to the law created many incidents, some of them fairly notable. In 1851, a Maryland slave owner, seeking to use the law to gain the return of slaves, was shot dead in an incident in Pennsylvania. In 1854 a fugitive slave seized in Boston, Anthony Burns, was returned to slavery but not before mass protests sought to block the actions of federal troops. Activists of the  Underground Railroad  had been helping slaves escape to freedom in the North before the passage of the Fugitive Slave Act. And when the new law was enacted it made helping slaves a violation of federal law. Although the law was conceived as an effort to preserve the Union, citizens of southern states felt the law was not enforced vigorously, and that may have only intensified the desire of southern states to secede.

It is the influenced relationship between the followers and the leaders who plan for real revolution and outcomes to replicate their shared purpose (Richard L. Daft, 2007). The main important task that the leaders can do is, managing and creating the culture in addition to this they (leader) also have the capability to understand the work with culture. Studying the organizational culture can be focused more on performance and behavior of an employee than the values. If the interaction or the communication between the employees and management is good then the organization culture could be created. If it not good then the culture of an organization has to be changed inside and outside of an organization. But changing the organizational culture is not an easy task and it takes more time through the relationship of individuals and interactions (Mary J. Davis, 2000). Proposed dissertation will give a detailed description about the culture and leadership definitions and with some examples. It also discusses about the organizational cultures and how will be the organization if it does not maintain proper leaderships and culture inside and outside the company, how it effects on the present economy will be discussed. Present sumundra technologies are maintaining proper culture and leadership qualities among themselves. This is a corporate culture and they are completely aware of how to behave, how to understand, how to manage the things, how to communicate, how to work in a team. Their managerial staff also recognizes what the present culture is expecting, and how to nurture and feed the current culture is. Here the corporate changes has been occurred and is successful because of its good team work and proper leadership. From this I can say that culture can effect on a strong leader. And if and only if the culture and leadership of an organization is maintained well then that particular organization can give best customer satisfaction and good customer service. Psychological contract levels and factors Rousseau, D.M. (1989) describes psychological contract as an entitys belief in mutual compulsions among this entity or person and another person or party, like employer. This faith is forecasted on the perception that an exchange of promises have been prepared to which the parties are vault. Tekleab (2003) in the book Supervisor Psychological Contracts Management suggests designing realistic job previews to comprise data on employee obligations and socialization agendas to contain information on companys obligations. Psychological contract levels and individual factors that influence data formation of the contract are discussed by many authors in their articles. Like in the same book Vos et al (2005), views at how work values and locus of manage or control influenced data seeking during socialization. He also agrees that individual factors influence psychological contract level developments. But these factors are of limited significance when talking about psychological contract level s which intends to indentify organizational and supervisor chances to make easy positive psychological contracts (Maida Petersitzke, 2009). A 3rd group of extra-organizational factors contains wider political, economic and legal changes that in turn form observations of the psychological contract (Neil Conway and Rob B. Briner, 2005). Psychological contracts would be operationalised from a diversity of viewpoints. A prior cut on operationalization happens with the decision whether to focus or not on the aspects of the psychological contract considered to simplify across persons and settings. And a 2nd cut on the operationalization happens with the decision of whether to concentrate upon content, characteristics, evaluations. This refers to the terms and elements which have the contract (Rousseau, D.M. and Tijoriwala, S.A., 1998). Economic Circumstances Economic conditions play a major role in motivating employees and in creating sustainability. Assessment, tax rates, revenues, municipal debt, financial assets like development charge accounts, reserve funds, complete fire protection system charges, employment and unemployment conditions, previous and present political philosophy regarding the budget up/downs, borrowing, etc, loss affect of one employer, main industry institution, barriers to rebuilding like zoning and climatic needs are some of the economic circumstances which effects the employees (Ontario, 2010). For example decreasing prices have not allowed decreasing nominal pensions in a way of prevailing monetary circumstances. So for the time being undoing the move from payment to price indexation would result in the level of pension waiting, comparative to national income, anticipated for the year 2008 was attained in 2002. This is presented by Organization for Economic Co-operation and Development (2004). Perceptual Process Perception or awareness is a process through which people choose, systematize, understand and react to data from the world in the region of theirs. This is the data which is collected from the 5 senses like hearing, seeing, touching, tasting and smelling. It responds to the psychological process whereby people take data from the atmosphere and make sense of their particular worlds (Don Hellriegel and John W. Slocum, 2007). Perceptual process permits management to test their present level of perceptual expertise. Perception engages several sub-processes like Stimuli, attention, translation, recognition, behavior, performance and satisfaction etc are some of the things which takes place only after giving some attention to them (Perception, 2010). Sumudra Techonologies pvt ltd has to know and understand all these procedures and processes to motivate and sustain their existing employees. Conclusions According to the discussion happened above makes clear that there are some questions which have risen out from the initial literature review: There is a minute literature which examines theories of motivation. There is also a minute literature that investigates theories and processes of motivation with respect to Sumudra technologies. There is no literature that evaluates Sumudra Technologies management in detail. There is no discussion about the surveys of relationship between motivation and communication. There is no research that scrutinizes the benefits of motivating employees by Sumudra Technologies Company. There is also no literature that revises the gap of perceptual apprehension recruitment management among management and employees concurrently. There is no discussion done on the sustainability benefits which can be earned if Sumudra technologies motivate their employees in down turn economic situations too. Therefore, this proposal proposes the following objectives for the proposed dissertation: To find out the effect of economic instability on the Sumudra Technologies employees motivation levels. To identify the advantages of motivating employees in Sumudra Technologies Pvt Ltd. To examine the sustainability aspect of employees in detail. To study the various elements of motivation theories and levels in order to fulfill the proposed aim for the dissertation. To suggest Sumudra Technologies to the way that its motivational strategies are able to manage employees effectively. Hence there is need for conducting enough research on this topic to know the sustainability and motivational levels of employees to be consistent in this company.
